Since you mentioned that there are people doing plantations nearby, you can try to source manpower from there. Like ask any of the plantation keepers who willing to take care of your baby oil palms, they will be willing to do so for some extra bucks, sort of like part time for them. The bumis should be pretty trustworthy, unlike city people. And since you got somebody there to take care things for you, you can always plant a few more crops while waiting your baby palms to grow up. This you can make more profit.
But seriously, 12 acres land for palm oil plantation is a bit too small. Maybe you can consider dscythe suggestion. Or I hv seen some oil palm estates also rearing cow or goats in there, as long as you fence the whole place up and have a barn for those goat to rest during rain or night.
But make sure the boss should at least be there once every month. Only youself can make sure one business is running smoothly.
